Note from Ayo

Five years ago, I started Bakare Barley Ltd with one clear conviction: that working environments could be better, fairer, and more human. Not as a corporate aspiration. As a lived reality for the people who spend most of their waking hours in them.

In the years since, I have worked with organisations across higher education, health, social care, the voluntary sector, and beyond. This handbook is a distillation of what I have learned across those five years. It is not a theoretical framework, and it is not a list of good intentions. It is a practical guide, built from real work with real organisations.

My hope is that by the time you reach the end, you have at least one thing you are going to do differently on Monday morning. That is where change begins.

— Ayo Barley
Founder & Managing Director, Bakare Barley Ltd

Five Practices

The handbook is structured around five practices that sit at the heart of meaningful, lasting EDI progress. Each practice has its own chapter — with a personal reflection, a working framework, a real case study, self-assessment tools, and a “try this with your team” exercise you can take into a meeting next week.

Starting Points

Where organisations get stuck, and how to move.

Inclusive Leadership

Five competencies to develop, at every tier.

Anti-Racism in Practice

Beyond statements to structural change.

Difficult Conversations

Language & confidence for the moment.

Sustaining Change

Building what outlasts leadership shifts.

From the introduction

Five years is not a long time. But it is long enough to see patterns. Long enough to know what works, what does not, and what looks like progress but fails to embed.

— Ayo Barley, from 5 Years, 5 Practices

Trusted by organisations across sectors

Feedback from colleagues was extremely positive and they very much liked the delivery style. Quite a few were anxious prior the session as their previous experience of EDI learning has not been positive, but they felt rejuvenated and ready to return to their work places with a clear understanding of the differences between equality and equity and feel more confident in challenging some of the practices within their establishments.

Francis N’Jie Service Manager, Adel Beck Secure Children’s Home

We recently had the pleasure of Ayo Barley delivering an insightful guest speaker session for employees at Siemens Healthineers. Ayo’s engaging and thought-provoking presentation on cultural humility made the session both enjoyable and educational. Those who attended walked away with a deeper understanding of our cultural lenses and how to foster greater cultural inclusivity both professionally and personally. Thank you, Ayo!

It’s a pleasure to work with Ayo. A strategic thinker with an inspiring leadership style that creates transformational change. Ayo supported the design, delivery and evaluation of our leadership and career development programme for minoritised ethnic colleagues. The impact has been life changing for all those involved, and Ayo’s contributions were invaluable to the programme success. On top of that, she also keeps you super organised! Needless to say, we’ve hooked up with Ayo again to run the programme again!

Harriet Tyler People Engagement Partner, People Team, University of Central Lancashire

Ayo worked with us to deliver training for our members on how they might increase the diversity of people they involve. She was a real pleasure to work with – she responded to our brief and made changes to her plans following discussions with us. The training she delivered was great and really hit the spot. And it was delivered in a clear, authoritative and non-threatening way. I would definitely look to work with Ayo again

Ayo is one of the most insightful and knowledgeable professionals I have had the privilege of working with. Would absolutely go as far as to say her insights on community, race equality and networking are essential listening.

Karishma Asher Race Equality Officer, University of Liverpool

The session far exceeded my expectations! In the office afterwards, I could sense people were feeling inspired and positive. I came away feeling empowered. It was very thought-provoking and considerate of the dynamic of having line-managers in the same room as those they line-manage. I could tell how much love and attention-to-brief went into the content.
